本研究旨在探讨职业幸福感与职业倦怠是否会影响到组织公平感与乡村幼儿教师工作投入之间的关系。本研究通过问卷调查中国的1229名名乡村幼儿教师,对乡村幼儿园组织公平感的现状和乡村幼儿教师的工作投入进行了分析,阐明了两者之间的关系及其潜在的机制,并构建了一个链式中介模型。研究结果表明:(1) 组织公平感、职业幸福感和职业倦怠都直接显著预测乡村幼儿教师的工作投入(2) 组织公平感可以通过三条路径间接影响乡村幼儿教师的工作投入:职业幸福感和职业倦怠的单独中介效应,以及二者的链式中介效应。

The present study aims to explore whether occupational well-being and occupational burnout affect the relationship between organizational justice and work engagement among rural kindergarten teachers. This study surveyed 1229 rural kindergarten teachers in China via questionnaire, analyzed the current status of organizational justice in rural kindergartens and the work engagement of rural kindergarten teachers, clarified the relationship between the two and its underlying mechanism, and constructed a chained mediation model. The research results indicate that: (1) Organizational justice, occupational well-being and occupational burnout all directly and significantly predict work engagement among rural kindergarten teachers; (2) Organizational justice can indirectly affect work engagement among rural kindergarten teachers through three pathways: the separate mediating effects of occupational well-being and occupational burnout, as well as their chained mediating effect.
